Accelerating diversity and inclusion reform for ICAEW

ICAEW, the professional body representing 189,500 chartered accountants and students, wanted to understand how to improve access to the profession for students from underrepresented groups.

The challenge: A profession that needed to open its doors wider

ICAEW recognised an opportunity to accelerate diversity and inclusion reform within chartered accountancy and to support students from underrepresented groups more effectively throughout their studies and careers. To do that well, the organisation needed a clear and honest understanding of the barriers those students faced, and the support that would make the most difference.

What we did: We created space for students to speak freely

Our research focused on cohorts currently underrepresented in the profession, including women, Black heritage students, students with learning disabilities, students from the LGBTQ+ community, and students from lower socio-economic backgrounds. We combined an iterative qualitative approach with empathetic moderation and intersectional analysis, led by a diverse team of researchers experienced in handling sensitive subjects. Every conversation was designed to give students room to share their experiences honestly, without fear of judgement.

What we found: Shared barriers, distinct experiences

While each cohort faced its own specific challenges, common themes emerged around confidence, visibility and the support available at key moments in a student's journey. These findings gave ICAEW a fuller picture of what genuine inclusion needs to look like in practice, beyond policy statements.

The impact: Findings that reached many

ICAEW invited Magenta to share the research findings with over 200 employers of chartered accountants, delivering tangible action points to implement in their own businesses. The initiatives have already had a profound impact on the industry as they become embedded into everyday practices.
